Abstract

A promoção de ambientes de trabalho saudáveis e sustentáveis constitui um desafio de gestão para as organizações modernas, em especial no setor da saúde, onde os profissionais enfrentam níveis elevados de exigência, complexidade e responsabilidade. A felicidade no trabalho tem ganho destaque no panorama da psicologia organizacional por apresentar ganhos tanto para o trabalhador, como para a organização. Paralelamente, estudos sobre o engajamento no trabalho também destacam vantagens competitivas para as organizações. Dado o impacto direto destas dimensões na qualidade dos serviços prestados, segurança do doente e satisfação do cliente, é essencial investigar a sua inter-relação no contexto dos cuidados de saúde. O principal objetivo desta dissertação consiste, assim, em analisar o impacto da felicidade no trabalho no engajamento dos trabalhadores. Para a realização do presente estudo, adotou-se uma estratégia metodológica de natureza quantitativa, transversal e correlacional, tendo sido enviado um questionário a todos os colaboradores da Unidade Local de Saúde do Alto Ave, obtendo-se a participação consciente, informada e voluntária de 349 trabalhadores. A análise dos dados empíricos revela uma correlação positiva significativa entre a felicidade no trabalho e o engajamento dos trabalhadores da ULS do Alto Ave, sendo que níveis mais elevados de felicidade estão associados a um maior nível de engajamento dos colaboradores. No entanto, a felicidade no trabalho explica apenas 31,2% da variabilidade do engajamento, o que significa que existem outros fatores que influenciam o vigor, dedicação e absorção destes profissionais. Este estudo destaca a importância da felicidade no trabalho para o engajamento dos colaboradores, embora outros fatores também possam desempenhar um papel significativo nessa relação, pelo que se sugere a realização de estudos complementares sobre a temática.

Promoting healthy and sustainable work environments is a management challenge for modern organizations, especially in the healthcare sector, where professionals face high levels of demand, complexity, and responsibility. Happiness at work has gained prominence in organizational psychology due to its benefits for employees and organizations. Similarly, studies on work engagement highlight competitive advantages for organizations. Given the direct impact of these factors on service quality, patient safety, and client satisfaction, it is essential to investigate their interrelation in healthcare settings. The main goal of this dissertation is to analyze the impact of happiness at work on employee engagement. The methodology is a quantitative, cross-sectional, and correlational study. A questionnaire was sent to all employees of the Alto Ave Unidade Local de Saúde (ULS), resulting in the informed, voluntary, and conscious participation of 349 workers. We found a significant positive correlation between happiness at work and employee engagement in the Alto Ave ULS, indicating that higher levels of happiness at work are associated with a greater level of engagement among employees. However, happiness explains only 31.2% of the variability in engagement, suggesting that other factors also influence professionals’ vigor, dedication, and absorption. This study highlights the importance of happiness at work in employee engagement, although other factors may also play a significant role in this relationship. Therefore, further complementary studies on this topic are recommended.
