The role of impression management and political skill on supervisor rated performance

Abstract

İzlenim yönetimi, insanların başkaları üzerinde oluşturdukları algıları istenilen biçimde etkilemeye yönelik girişimlerdir. Politik yeti ise; işyerinde, başkalarını etkin bir biçimde anlama, bunu onları etkilemek için kullanma ve kişisel/örgütsel hedefleri zenginleştirecek şekilde davranma yeteneğidir.Politik yeti bireysel ya da örgütsel amaçları gerçekleştirme dürtüsü taşır ve izlenim yönetimi taktikleri ile de ilişkilidir; kullanılan izlenim yönetimi taktikleri ve sonuçları arasındaki ilişkiyi etkileyebilir. Politik yetiye sahip kişiler, izlenim yönetimi taktiklerine harcadıkları enerji oranında daha yüksek performans elde edebilirler. Ayrıca bu kişilerin yüksek düzeyde iş tatmini yaşamaları ve kendileri ile ilgili daha olumlu değerlendirmelere sahip olmaları muhtemeldir.Bu çalışma izlenim yönetimi ve politik yeti kavramlarının tanımlarını ve tarihi gelişimlerini özetlemektedir. Ayrıca, kendini tanıtmaya yönelik izlenim yönetimi taktiklerinin kullanımı ile yöneticilerin çalışanları hakkındaki performans değerlemeleri arasındaki olası ilişki üzerinde, politik yetinin rolünü incelemiştir. Bu ilişkiyi test etme amacıyla İstanbul'da farklı sektörlerde faaliyet gösteren işletmelerden, 33 yönetici ve bu yöneticilere bağlı 164 çalışandan veri toplanmıştır. Bulgular, çalışanların izlenim yönetimi taktiklerini kullanması ve politik yetiye sahip olmalarının yönetici performans değerlemelerine olumlu veya olumsuz bir etkide bulunmadığını göstermiştir.

Impression management is concerned with the behaviors people direct toward others to create and maintain desired perceptions of them. Political skill is the ability to effectively understand others at work and to use such knowledge to influence others to act in ways that enhance one?s personal and/or organizational objectives.Political skill has a motive to achieve a personal and/or organizational agenda, and operates in a direct manner to moderate the relationship between tactics and outcomes. Individuals who are politically skilled may experience improved performance; they may also more likely to report higher levels of job satisfaction and more positive evaluations of self, even if they are expending energy on impression management tactics.In this study definitions and conceptual evolutions of impression management and political skill notions had been summarized. Then the effect of an individual?s political skill on the relationships between assertive type of impression management and supervisor evaluations of performance was investigated. To test these relationship dyadic survey data was collected from 164 employees and 33 managers worked in different firms in Istanbul. Findings showed that use of impression management tactics do not affect the performance ratings of subordinates, and having political skill has either positive or negative effect on supervisor performance ratings of subordinates.
