Abstract

Numa altura em que o mundo assume uma postura cada vez mais globalizada, o respeito pelas diferenças socioculturais apresenta-se como um comportamento evidente na sociedade, destacando-se em vários contextos, como é o caso do ambiente organizacional. A crescente importância de valorizar as diferenças individuais é uma realidade atual, que motivou a presente investigação, abordando o contexto empresarial, por ser um dos ambientes em que se verifica que a diversidade é, efetivamente, notória nas relações humanas. Nesta dissertação, o principal objetivo estabeleceu-se no sentido de analisar e compreender de que forma o desempenho das equipas pode estar vinculado a um contexto culturalmente diverso. Para tal, foi desenvolvida uma revisão da literatura especializada e analisadas três empresas de diferentes setores de atividade: atividades financeiras e seguros, hotelaria e comércio a retalho, de forma a perceber qual o impacto real do tema no quotidiano das organizações. Os resultados permitiram analisar, de forma comparativa, a realidade das empresas entrevistadas e a forma como esta se aproxima ou distancia da literatura, abordando três categorias: o reconhecimento da diversidade no ambiente organizacional, as políticas e práticas aplicadas no âmbito da gestão da diversidade e as vantagens e desvantagens de deter uma força de trabalho culturalmente diversa. De uma forma geral, confirmou-se que a diversidade cultural é vista como uma mais-valia a incluir nas equipas, podendo, de facto, influenciar o desempenho das organizações. As perspetivas das empresas vão de encontro à literatura existente para o tema, confirmando que a diversidade representa uma vantagem competitiva no meio empresarial, configurando vários benefícios, nomeadamente uma maior facilidade de integração em novos mercados, a capacidade de abordar questões sob diversas perspetivas, criar mais empatia com o cliente e atingir melhores soluções e resultados para a organização.

At a time when the world is increasingly globalized, respect for sociocultural differences is an evident behavior in society, standing out in various contexts, such as the organizational environment. The increasing importance of valuing individual differences is a current reality, which motivated this investigation addressing the business context since it is one of the environments in which diversity is, effectively, notorious in human relationships. In this dissertation, the main objective was established in order to analyze and understand how teams’ performance can be linked to a culturally diverse context. As such, a specialized literature review was developed, undertaken with the analysis of three companies from different sectors of activity: financial and insurance activities, hospitality, and retail trade, to understand the real impact of the topic on organizations’ daily routines. The results allowed the possibility to analyze, in a comparative way, the reality lived in the interviewed companies and how it approaches or distances itself from the literature, addressing three categories: the recognition of diversity in the organizational environment, the policies and practices applied in diversity management and the advantages or disadvantages of having a culturally diverse workforce. In general, it was confirmed that cultural diversity is seen as an asset to be included in teams and can, in fact, influence the organizations’ performance. The companies’ perspectives are in line with the existing literature on this subject, confirming that diversity represents a competitive advantage in the business environment, enhancing several benefits, such as greater ease of integration into new markets, the ability to address issues from different perspectives, create more empathy with the customer and achieve better solutions and results for the organization.
