Abstract

Hoje em dia, em tempos de crescente globalização e rápido avanço tecnológico, tornou-se claro que para ter sucesso as empresas devem evitar a perda de conhecimento. Se querem manter-se competitivas, devem reconhecer a importância dos recursos humanos como o principal ativo e explorar ao máximo o seu potencial de desenvolvimento através do investimento em formação contínua de forma a prover os seus funcionários de habilidades e conhecimentos adicionais. A literatura acerca das práticas de recursos humanos e desempenho das organizações sugere que existe uma associação positiva entre as duas variáveis. Contudo, embora haja muitos estudos conceituais acerca da relação existente entre as práticas de RH e o desempenho, poucos são os estudos empíricos que realmente testam essa relação de causalidade, especialmente no que diz respeito a formação. Assim, a presente pesquisa tem como objetivo analisar o efeito potencial do desenvolvimento de recursos humanos, da aprendizagem organizacional e da formação profissional na melhoria do desempenho organizacional. De forma a alcançar esses objetivos, optou-se por uma abordagem qualitativa e quantitativa, através da condução de um questionário a 53 colaboradores das instituições bancárias são-tomenses e em paralelo, da realização de entrevistas semiestruturadas aos cinco responsáveis de RH das instituições em estudo. Os resultados revelam que a gestão eficiente de pessoas e o desenvolvimento de RH estão positiva e significativamente relacionadas com a melhoria do desempenho. No entanto, apesar de haver consciência de que a formação e a promoção da aprendizagem organizacional são bastante benéficas e possibilitam o aumento da qualidade do trabalho, ambas mostraram não ter um efeito estatisticamente significativo na melhoria do desempenho. Os resultados indicam ainda que, apesar das limitações orçamentais, é necessário investir cada vez mais em formação adequada às necessidades dos colaboradores em consonância com os objetivos estratégicos e melhorar os sistemas de aprendizagem organizacionais.

Nowadays, in times of increasing globalization and rapid technological advancement, it has become clear that to succeed companies must avoid the loss of knowledge. If they want to remain competitive, they must recognize the value of human resources as the main asset and maximize their growth potential by investing in ongoing training that provides their employees additional skills and knowledge. The existing literature about HR practices and company performance suggests that there is a positive association between the two variables. However, although there are many conceptual studies on the relationship between HR practices and performance, few empirical studies actually test this causal relationship, specially regarding to training. Thus, the present research aims to analyze the potential effect of human resource development, organizational learning and training in improving organizational performance. In order to reach these objectives, a qualitative and quantitative approach was chosen by conducting a questionnaire to 53 employees of santomean banking institutions and in parallel, by conducting semi-structured interviews with five HR managers from those institutions. The results reveal that efficient people management and the of HR development are positively and significantly associated with performance improvement. However, despite the awareness that training and the promotion of organizational learning are very beneficial and can increase the quality of work, both have shown to have no statistically significant effect on performance improvement. The results also show that despite budgetary constraints, it is fundamental to invest even more in appropriate training to the needs of employees, in line with strategic objectives and improve organizational learning systems.
