Abstract

O contexto organizacional atual, dinâmico e desafiante, exige que as organizações se adaptem continuamente, de modo a sobreviverem e a manterem a sua vantagem competitiva. Assim, uma das respostas encontradas tem sido a valorização das equipas de trabalho, e da sua capacidade de inovação, bem como a promoção de capacidades positivas nos colaboradores. Neste sentido, a presente dissertação teve como objetivo estudar a relação entre a capacidade de expressão de emoções (CEE) e a inovação grupal, assumindo o comprometimento afetivo como variável mediadora. Para tal, realizou-se uma investigação empírica de natureza transversal, que incluiu 138 equipas de trabalho portuguesas, de diversos setores de atividade. Os dados foram recolhidos junto dos membros e líderes das equipas, através do método de questionário por inquérito, e posteriormente analisados a nível grupal. Por sua vez, os resultados, obtidos através da análise de equações estruturais, demonstraram a existência de relações positivas entre a CEE e o comprometimento afetivo, bem como entre este e a inovação grupal. Adicionalmente, verificou-se também o papel mediador do comprometimento afetivo na relação entre a CEE e a inovação grupal. Estes resultados colmatam uma lacuna na literatura relativamente à CEE, por ser um construto ainda pouco estudado. Mais especificamente, contribuem para a compreensão desta capacidade em contexto grupal, descrevendo a forma como esta pode constituir uma estratégia para aumentar o comprometimento afetivo com a equipa e, indiretamente, a inovação grupal.

The current dynamic and challenging organisational context requires that organisations adapt quickly and continuously, in order to survive and maintain their competitive advantage. Considering this need, one of the responses found by companies has been the valorisation of work teams and their innovation capacity, as well as the promotion of positive skills in employees. In this sense, the present dissertation aimed to study the relationship between emotion carrying capacity (ECC) and group innovation, considering affective commitment as the mediating variable. For this purpose, an empirical cross-sectional study was conducted including 138 portuguese work teams, belonging to different sectors of activity. Data were collected from team members and leaders through the questionnaire survey method and analysed at the group level. In turn, the results, obtained through structural equation modelling, showed the existence of positive relationships between ECC and affective commitment, as well as between the latter and group innovation. In addition, the mediating role of affective commitment in the relationship between ECC and group innovation was also verified. These results contribute to the enrichment of the literature regarding ECC, which is still an understudied construct. More specifically, they contribute to the understanding of this capacity in group contexts, describing how it may constitute a strategy to increase affective commitment to the team and, indirectly, group innovation.
