Abstract

Enquadramento: O conceito de presenteísmo, definido muitas vezes como a participação no quotidiano laboral apesar da existência de problemas de saúde, foi muitas vezes entendido como a contrapartida do absenteísmo e não ganhou a relevância e a atenção suficiente na avaliação da eficiência humana nas organizações. Desde que se concluiu que os custos associados ao presenteísmo são muito maiores do que o absenteísmo, este fenómeno ganhou uma atenção exponencial na gestão dos recursos humanos das instituições. Por seu lado os Comportamentos de Cidadania Organizacional (CCO) são definidos como discricionários são todos aqueles que não são prescritos pelo papel ou descrição de funções, nem se integram claramente nos termos de contrato entre o indivíduo e a organização.Métodos: O estudo apresentado enquadra-se na metodologia de caráter quantitativo, descritivo-correlacional, transversal e retrospetivo. A amostra é probabilística e o universo deste estudo incluiu todos os enfermeiros que exercem funções em instituições de saúde portuguesas, (sejam elas de natureza pública, privada ou público-privada). Assumiram-se como critérios de inclusão enfermeiros com atividade clínica e/ ou gestão em instituições nas modalidades referidas, tendo sido excluídos deste estudo enfermeiros em atividade de docência em instituições de ensino superior, em regime de exclusividade. A amostra final foi de 424 enfermeiros.Resultados: A maioria dos enfermeiros que respondeu ao questionário é do género feminino (86,8%), com idade igual ou superior a 40 anos. Da análise dos dados emergiram correlações positivas entre o presenteísmo e os CCO; os enfermeiros com idade superior a 50 anos, com formação académica mais diferenciada (especialidade, mestrado, doutoramento) e com melhor condição de saúde tendem a adotar melhores CCO. No que concerne ao presenteísmo, o fenómeno é mais frequente em enfermeiros do género feminino a exercer funções em instituições públicas, e com condição prévia de doença.Conclusões: Os resultados apresentados podem constituir um desafio de mudança para os decisores políticos, gestores e profissionais de saúde, no sentido de abordarem o presenteísmo com a criação de programas de saúde ocupacional direcionados paras necessidades dos enfermeiros. Outras medidas passam pela flexibilixação de horários de trabalho, políticas de trabalho promotoras de retenção dos efetivos, e uma forte aposta na formação e capacitação dos enfermeiros capaz de garantir de um melhor desempenho e envolvimento na cultura organizacional.

Background: The concept of presenteeism, often defined as participation in daily work despite health problems, has often been understood as the counterpart of absenteeism and has not gained relevance and sufficient attention in assessing human efficiency in organizations. Since the costs associated with presenteeism have been found to be much higher than absenteeism, this phenomenon has gained exponential attention in the management of the institutions' human resources. Organizational Citizenship Behaviors (OCB) are defined as discretionary. They are all those that are not prescribed by role or job description, nor are they clearly integrated into the terms of contract between the individual and the organization.Methods: The presented study fits the quantitative methodology, descriptive-correlational, transversal and retrospective. The sample is probabilistic and the universe of this study included all nurses who work in Portuguese health institutions (whether public, private or public-private). Inclusion criteria were nurses with clinical activity and / or management in institutions in the referred modalities, and nurses in teaching activity in higher education institutions were excluded from this study, on an exclusive basis. The final sample was 424 nurses.Results: Most nurses who answered the questionnaire are female (86.8%), aged 40 years or older. From the data analysis positive correlations emerged between the presentism and the OCB; Nurses older than 50 years, with more differentiated academic education (specialty, masters, doctorate) and with better health tend to adopt better OCB. With regard to presenteeism, the phenomenon is more frequent in female nurses working in public institutions, and with a previous condition of illness.Conclusions: The results presented may pose a challenge for policy makers, managers and health professionals to address the presentism with the creation of occupational health programs directed to the needs of nurses. Other measures include flexible working hours, work policies that promote retention of staff, and a strong focus on the training and qualification of nurses to ensure better performance and involvement in the organizational culture.
