Conflito intragrupal e qualidade de vida no trabalho

Abstract

The intragroupal conflict is an inevitable phenomenon in the heart of the organizations. In spite of being inseparable all the human interactions, the way as this process has been boarded, suffered some alterations along the time. In accordance with the classic approaches, this conflict is understood as dysfunctional/negative, as damaging, constituting his emergence a threat to the stability and to the harmony necessary for the reach of the objectives of the group. The most recent perspectives, on the contrary, consider the conflict like inevitable and necessary, being able even, when centured on the tasks, to turn out to be positive for the performance, the creativity and the innovation. However, the empirical studies have been found few empirical evidences for the functionality of the conflict. With the present investigation, we try to contribute in order to clarify the impact of the conflict that emerges in the heart of the groups, in the quality of work life of his members. Having as finality the pursuit of the above-mentioned objectives was developed an empirical study with a nonexperimental design. In the study had participated 73 workgroups from 21 companies, which performed tasks with an elevated degree of complexity. In the global, the results indicated that, on the contrary of what had been predicted, the two dimensions of the conflict – task conflict and relationship conflict – didn`t turn out to be a predictor of the quality of work life , though they have suggested the existence of negative relations between the abovementioned variables.

O conflito intragrupal é um fenómeno inevitável no seio das organizações. Apesar de ser indissociável de todas as interacções humanas, a maneira como este processo tem sido abordado sofreu algumas alterações ao longo do tempo. De acordo com as abordagens clássicas, o conflito é entendido como disfuncional/negativo, como prejudicial, constituindo a sua emergência uma ameaça à estabilidade e à harmonia necessárias para o alcance dos objectivos grupais. As perspectivas mais recentes, pelo contrário, consideram o conflito como inevitável e necessário, podendo mesmo, quando relacionado com as tarefas, revelar-se positivo para o desempenho, a criatividade e a inovação. No entanto, os estudos empíricos conduzidos encontraram poucas evidências para a funcionalidade do conflito. Com a presente investigação, procuramos contribuir para clarificar qual o impacto do conflito que emerge no seio dos grupos na qualidade de vida no trabalho dos seus membros. Tendo como finalidade a prossecução dos objectivos referidos foi desenvolvido um estudo empírico de natureza não experimental. No estudo participaram 73 equipas de trabalho de 21 organizações que desempenham tarefas com um elevado grau de complexidade. No global, os resultados indicaram que, ao contrário do que se tinha previsto, as duas dimensões do conflito – conflito de tarefa e conflito socioafectivo – não se revelaram um preditor da qualidade de vida no trabalho, embora tenham sugerido a existência de relações negativas entre as variáveis referidas.
