Abstract

No contexto organizacional contemporâneo, marcado por um ambiente altamente competitivo, a gestão eficaz das equipas de trabalho torna-se um fator determinante para o sucesso das organizações. Neste cenário, os estilos de liderança que fomentam o comprometimento e a motivação dos colaboradores assumem um papel central, justificando, assim, estudos que contribuam para melhor compreender o seu papel no funcionamento e resultados de grupo.Esta dissertação insere-se nesse contexto, centrando-se na liderança empoderadora e, em particular, na sua relação com o comprometimento afetivo, considerando a eficácia coletiva como variável interveniente nessa relação. Tendo por base uma amostra composta por 117 membros de 32 equipas de trabalho, pertencentes a organizações portuguesas no setor do comércio e serviços, testou-se um modelo que, ancorado nas teorias JD-R e da Troca Social, incluía a liderança empoderadora como variável de input, o comprometimento afetivo como variável de output e a eficácia coletiva como variável mediadora. Os dados utilizados neste estudo foram recolhidos através do método do inquérito por questionário. Para testar as relações previstas no modelo recorreu-se à análise de correlações e a uma mediação simples com recurso ao PROCESS. Os resultados suportaram as hipóteses formuladas apontando para uma relação positiva entre a liderança empoderadora e o comprometimento afetivo, entre a liderança empoderadora e a eficácia coletiva, e entre a eficácia coletiva e o comprometimento afetivo. O papel mediador da eficácia coletiva, também foi empiricamente suportado, tendo os resultados sugerido que a liderança empoderadora se relaciona quer direta quer indiretamente, via eficácia coletiva, com o comprometimento afetivo. Esta dissertação contribui, assim, para a literatura, acrescentando-lhe relevância teórica e empírica, especialmente no que diz respeito à compreensão dos mecanismos através dos quais a liderança empoderadora se relaciona com o comprometimento afetivo.

In the contemporary organizational context, marked by a highly competitive environment, the effective management of work teams becomes a determining factor for the success of organizations. In this scenario, leadership styles that foster employee commitment and motivation play a central role, thus justifying studies that contribute to a better understanding of their role in group functioning and results.This dissertation is part of this context, focusing on empowering leadership and, in particular, its relationship with affective commitment, considering collective efficacy as an intervening variable in this relationship. Based on a sample of 117 members from 32 work teams belonging to Portuguese organizations in the commerce and services sector, a model was tested that included empowering leadership as an input variable, affective commitment as an output variable and collective efficacy as a mediating variable. The data used in this study was collected using the questionnaire survey method. Correlation analysis and simple mediation using PROCESS were used to test the relationships predicted in the model. The results supported the hypotheses, pointing to a positive relationship between empowering leadership and affective commitment, between empowering leadership and collective efficacy, and between collective efficacy and affective commitment. The mediating role of collective efficacy was also empirically supported, with the results suggesting that empowering leadership is related both directly and indirectly, via collective efficacy, to affective commitment. This dissertation thus contributes to the literature, adding theoretical and empirical relevance, especially with regard to understanding the mechanisms through which empowering leadership relates to affective commitment.
