Abstract

O mundo organizacional tem vindo a focar-se nas equipas de trabalho como forma privilegiada de organizar e estruturar o trabalho. Tal tem levado os investigadores a estudar as equipas e a forma como operam, na tentativa de compreender melhor como o seu funcionamento pode ser otimizado. Esta dissertação insere-se nesse contexto, centrando-se na eficácia coletiva e, em particular, na sua relação com o desempenho grupal, considerando o comprometimento afetivo grupal como variável interveniente nessa relação.Com base num estudo empírico, incidindo sobre 177 equipas de trabalho, pertencentes a organizações portuguesas de diferentes setores de atividade testou-se um modelo que incluía a eficácia coletiva como variável de input, o desempenho grupal como variável de output e o comprometimento afetivo grupal como variável mediador. Os dados utilizados neste estudo foram recolhidos através do método de inquérito por questionário, e foram analisados ao nível grupal, tendo sido usado um modelo de mediação simples com recurso ao PROCESS.Os resultados suportaram as hipóteses formuladas apontando para uma relação positiva entre a eficácia coletiva e o desempenho grupal, entre a eficácia coletiva e o comprometimento afetivo grupal, e entre o comprometimento afetivo grupal e o desempenho grupal. O papel mediador do comprometimento afetivo grupal, também foi empiricamente suportado. Os resultados sugerem, deste modo, que esta variável constitui um mecanismo através do qual a eficácia coletiva se relaciona com o desempenho grupal. A dissertação contribui para a literatura, acrescentando-lhe relevância teórica quanto a equipas de trabalho, especialmente no que diz respeito à interação entre as variáveis estudadas.

The organizational world has been focusing on work groups as a privileged way of organizing and structuring work. This has led researchers to study teams and the way they operate, in means of trying to better understand how their functioning can be optimized. This dissertation fits that context, concentrating on collective efficacy, particularly on its interaction with group performance, whilst considering team affective commitment as an intervenient variable in that interaction. Based on an empirical study, focusing on 177 work groups belonging to Portuguese organizations from several sectors of activity, we tested a model that included collective efficacy as an input variable, group performance as an output variable and team affective commitment as a mediating variable. The data used in this study was gathered through a questionnaire survey method, and analyzed at a group level, testing a simple mediation model using PROCESS. The results agree with the hypotheses suggested, pointing to a positive relation between collective efficacy and group performance, collective efficacy and team affective commitment, and team affective commitment and group performance. The mediating role of team affective commitment was also supported. The results suggest, therefore, that this variable constitutes a mechanism through which collective efficacy forms a relation with group performance.This dissertation contributes to literature by adding theorical relevance regarding work groups, especially concerning the interaction between the variables studied.
