Abstract

No contexto atual de grave crise económica, financeira e moral, emerge a urgência da integração da responsabilidade social e das virtudes morais individuais na agenda das organizações. Os comportamentos das organizações, incluindo as práticas socialmente responsáveis implementadas, são determinantes no seu relacionamento com os vários stakeholders e condicionam a sua sobrevivência num ambiente cada vez mais globalizado e competitivo. Com o presente estudo procuramos compreender em que medida as perceções da responsabilidade social das organizações (RSO) e as virtudes individuais explicam o comprometimento afetivo e o desempenho individual dos colaboradores, enquanto agentes morais, cujas atitudes e comportamentos contribuem para o sucesso ou fracasso de uma organização. Constitui, igualmente, nosso objetivo analisar o papel mediador do comprometimento afetivo e o papel moderador das virtudes individuais. Esta proposta de investigação visa uma abordagem holística da RSO ao integrar fundamentos éticos e filosóficos na gestão e estratégia das organizações. Para responder aos objetivos propostos foi utilizada uma metodologia quantitativa, através da administração de um questionário a uma amostra de 561 colaboradores provenientes de seis organizações portuguesas. Os resultados empíricos obtidos confirmam a influência positiva das práticas socialmente responsáveis nas atitudes e comportamentos individuais, as quais contribuem para o desenvolvimento de um forte vínculo emocional com a organização, levando os colaboradores a investir e a mobilizar esforços que se manifestam em elevados níveis de desempenho e que beneficiam a organização no seu todo. O desempenho social das organizações surge, assim, de forma indubitável, como uma ferramenta estratégica acessível às organizações que facilita a retenção de talentos e potencia o desempenho individual dos seus colaboradores com vista ao sucesso individual e organizacional. Os resultados revelam, ainda, que as virtudes individuais, enquanto características morais presentes nos indivíduos, influenciam as várias dimensões do desempenho individual dos colaboradores, além de desempenharem um papel moderador na relação entre as perceções da RSO e o comprometimento afetivo e na relação entre as perceções da RSO e o desempenho individual dos colaboradores. No seu conjunto, este estudo representa um contributo essencial para a compreensão do modo como as perceções da RSO e as virtudes individuais dos colaboradores permitem às organizações promover a atração, retenção e desenvolvimento de talentos e, ainda, a melhoria e otimização do desempenho individual dos seus membros. As principais limitações e contribuições teóricas e práticas deste estudo são analisadas e discutidas, procedendo-se à sugestão de possíveis linhas de investigação para estudos futuros.

In the current context of severe economic, financial and moral worldwide crisis, the integration of social responsibility and individual moral virtues into the agenda of organizations is urgent. Organization behaviors, including social responsibilities practices, determine the stakeholder relations and limit its ability to survive in an increasingly globalized and competitive environment. With the current study we intend to understand the impact of corporate social responsibility (CSR) perceptions and individual virtues on employees’ affective commitment and individual performance, as moral agents, whose attitudes, and behaviors help determine the success or failure of the organization. It is also our aim to analyze the mediating role of affective commitment and the moderating role of individual virtues. This research proposal aims to ensure a holistic CSR approach towards ethical and philosophical foundations into organizations management and strategies. To respond to the proposed objectives, a quantitative methodology was used, through the administration of a questionnaire to 561 employees from six Portuguese companies. The main findings confirm the positive impact of socially responsible practices on individuals’ attitudes and behaviors, which contribute to build a strong emotional bond with the organization and leads employees to invest and mobilize efforts, which results in high levels of performance and benefit the organization as a whole. Accordingly, corporate social performance emerges as a strategic tool that enable companies to retain talents and to enhance employees' individual performance, which is critical for individual and organizational success. Results also show that individual virtues, as moral qualities attached to a person, influence the different job performance dimensions, playing also a moderator role between CSR perceptions and affective commitment and CSR perceptions and individual performance. Overall, this study represents an essential contribution to understand the way employees’ perceptions of CSR and individual virtues enable organizations to attract, retain and develop talent, as well as to improve and optimize members’ individual performance. Main limitations and theoretical and practical contributions of the study are discussed, and future research directions are presented.
