Abstract

本研究旨在透過文獻回顧與概念性分析,探討職場中「工作配偶」(Work Spouse)這一非正式強連結關係,如何作為誘發「集體心流」(Collective Flow)的前置變項,並進而延緩組織成員的「享樂適應」(Hedonic Adaptation)現象。 首先,根據心流理論(Flow Theory),個體進入全神貫注狀態的前提包括清晰目標、明確回饋及挑戰與技能的動態匹配 。本研究主張,工作配偶間的高心理安全感與低溝通成本,能有效建立意識上的有序性,促使行動與知覺融合,使工作本身轉化為一種內在回報體驗(Autotelic Experience) 。 其次,針對享樂適應理論之觀點,個體對職場正面刺激的情感反應往往隨時間推移而回歸基準水準 。本研究提出一整合架構,模擬工作配偶如何透過持續性的「微挑戰」與心流狀態,維持成員的積極情感與自我效能感,從而阻斷享樂適應之路徑 。 然而,心流亦具備雙面效應;過度沉溺於特定關係可能導致行為排他性,進而減少與組織其他成員的知識交換或導向成癮行為 。在組織策略方面,本研究建議企業應辨識高產出之協作單元,透過職務設計優化心流要素,同時警惕過度沉溺所引發的「知識孤島」風險 。綜觀而言,本研究突破了心流理論的個體視角,將其延伸至人際協作層次,為組織行為研究提供了具備預測力的動態心理模型。
