Training Managers in Early Detection of Psychological Distress Signals: A Qualitative Study in Morocco's Private Service Sector Post-COVID

Abstract

This research investigates the effectiveness of training programs designed to equip managers with early detection capabilities for psychological distress among employees in Morocco's private service sector. Conducted in a post-pandemic context marked by profound workplace reconfiguration and deteriorating mental health, this qualitative study examined 32 managers and 28 employees from four major service companies (banking, insurance, consulting, telecommunications). Through rigorous reflexive thematic analysis assisted by NVivo 14, the study reveals that while training significantly enhances managers' awareness, their capacity for effective intervention remains constrained by organizational structures, cultural dimensions, and inadequate support systems. Findings highlight a critical implementation gap between competencies acquired in training and their application in authentic managerial contexts, characterized by work overload, persistent presenteeism culture, and role ambiguity. The article proposes an Integrated Detection Support System (IDSS) incorporating continuous training, robust organizational infrastructure, and cultural transformation adapted to the Moroccan context.
