
The proliferation of artificial intelligence tools in software development has precipitated a markedbifurcation within the industry. Senior developers leverage these tools to amplify their productivity,while junior developers increasingly experience cognitive overload, diminished self-efficacy, anddeteriorating mental health. This position paper argues that the underlying cause lies not in AI itself,but in the persistent application of uniform evaluation systems that fail to accommodateneurodiversity. We propose a paradigm shift from productivity-based uniform evaluation towardgrowth-oriented individual assessment grounded in neurodiversity science. Drawing upon fifteenyears of engineering leadership and firsthand experience as a twice-exceptional individual, wepresent a framework for organizational transformation and issue a call for immediate action beforethe AI divide becomes irreversible.
