Abstract

English: This paper synthesizes findings from a multi-year research program on potential assessment and translates them into actionable guidance for practice. Three conditions emerge as decisive: (1) Construct separation—values, personality traits, and competencies follow different change logics and must be measured and interpreted distinctly; (2) Psychometric quality—use validated, norm-referenced instruments that meet the core criteria of objectivity, reliability, and validity; only then can training and development be justified and effective; (3) Goal-directed definition of potential—the guiding question is “potential for what?”. As a practical frame, we use the eight career options introduced by Edgar H. Schein and empirically validated for German corporate practice by Waldemar Pelz. The study thus links psychometric rigor with decision-ready applications in succession planning, person–role fit diagnostics, and individual development. German: Dieses Paper bündelt Ergebnisse eines mehrjährigen Forschungsprogramms zur Potenzialanalyse und übersetzt sie in praxisfähige Empfehlungen. Drei Bedingungen erweisen sich als zentral: (1) Konstrukte klar trennen – Werte, Persönlichkeitsmerkmale und Kompetenzen folgen unterschiedlichen Veränderungslogiken und müssen diagnostisch sauber erfasst werden; (2) valide, normierte Messinstrumente einsetzen, die die Gütekriterien (Objektivität, Reliabilität, Validität) erfüllen – nur dann lassen sich Schulungs- und Entwicklungsmaßnahmen sinnvoll begründen; (3) Potenzial stets zielbezogen definieren – die Leitfrage lautet: „Potenzial für was?“. Als Bezugsrahmen dienen die acht Karrieremöglichkeiten nach Edgar H. Schein, die für die deutsche Unternehmenspraxis empirisch validiert wurden. So verbindet die Studie psychometrische Strenge mit umsetzbaren Entscheidungen für Nachfolgeplanung, Passungsdiagnosen und individuelle Entwicklung.
