Salario emocional en el desempeño laboral en trabajadores del sector servicios

Abstract

La elevada rotación de personal y los costes de reemplazo en el sector servicios peruano demandan incentivos no pecuniarios que fortalezcan la permanencia y el rendimiento. El objetivo de este estudio fue determinar el impacto del salario emocional en el desempeño laboral de empleados de Chiclayo, Chimbote y Lima Metropolitana. Se efectuó un estudio cuantitativo, transversal y correlacional con 295 trabajadores de tres empresas de mantenimiento, comunicaciones y electricidad; se aplicaron cuestionarios auto-administrados validados y la relación se analizó mediante regresión logística ordinal. Los resultados mostraron un nivel medio de salario emocional (38,6 %) y un nivel alto de desempeño laboral (40,0 %). El modelo registró un ajuste significativo (χ² = 38,9; p < 0,001) y explicó el 52,4 % de la varianza en el desempeño laboral (R² de Nagelkerke = 0,524). Cada incremento de un nivel en salario emocional aumentó en un 40 % la probabilidad de alcanzar categorías superiores de desempeño (OR = 1,40; IC 95 % 1,22-1,60). En conclusión, el salario emocional ejerce un efecto positivo y clínicamente relevante; implantar programas formales de reconocimiento no pecuniario, flexibilidad y bienestar podría traducirse en mejoras sustanciales de productividad y retención en el sector servicios peruano.
