Abstract

Bu araştırmanın amacı, Aydın ili Efeler ilçesi eğitim bölgesinde yer alan kamu eğitim örgütlerinde görev yapan kadın yöneticilerin kariyer gelişim süreçlerinde karşılaştıkları engelleri ortaya çıkarmaktır. Çalışmanın birincil verileri nitel araştırma yöntemlerinden yarı yapılandırılmış görüşme tekniği kullanılarak toplanmıştır. Ana kütle birim sayısının yüksek olmaması nedeniyle (26 yönetici) örneklem alınmamış ve veriler 22 kadın yönetici ile yapılan görüşmeler sonucunda elde edilmiştir. Araştırma sonucunda; katılımcıların profesyonel nedenlerden hareket ederek yönetici olmaya karar verdikleri ve bu süreci bir kariyer planı yoluyla yönettikleri, kadın yöneticilerin görev yapılan eğitim kurumlarına önemli avantajlar kazandırabildikleri, eğitim kurumlarındaki kadın yönetici sayısının yetersizliğinde toplumsal nedenlerin bireysel ve kurumsal/insan kaynakları nedenlerine kıyasla öne çıktığı, katılımcıların diğer kadın yöneticilerin karşılaştıkları cam tavan engellerini değerlendirmelerinde en çok kurum içi kadınlar arası rekabet, biçimsel olmayan iletişim ağlarına girememe ve bir kadın olarak kurum çalışanları tarafından yeterince kabul görmeme gibi daha çok kurumsal nitelikli cam tavan engellerine maruz kaldıkları, kadın yöneticilerin kendi yaşadıkları cam tavan engellerinde ise en çok cinsiyet temelli ayırımcılık, kadınlar arası rekabet/kraliçe arı ve diğer (örn. siyasi kayırmacılık, baskı, sendikal ayırım yapma politikaları v.b.) şeklindeki kurumsal kaynaklı cam tavan engellerine daha fazla maruz kaldıkları anlaşılmıştır. Katılımcılar kadın yöneticilerin cam tavan engellerini aşmak için çeşitli öneriler dile getirmiş olup, bu öneriler daha çok kadınlara yönelik önerilerden oluşmuştur. Araştırma sonuçlarının gerek uygulama alanına gerekse gelecekte bu konuda yapılacak araştırmalara katkıda bulunabileceği öngörülmektedir.

The purpose of this study was to examine to reveal the barriers faced by women executives work for public schools in Efeler, Aydın. Semi-structural interview technique within the context of qualitative research methods was used to collect primary data. The sample was not determined since the number of unit in target population was not high (26 women executives) then 22 women executives were interviewed. The results indicated that participants started their career in the light of professional purposes, the education institutions would benefit from women executives' performance, social factors comparing individual and organizational/human resources based factors seemed more crucial in terms of inadequacy in women executive numbers, inter-women competition within organizations, difficulty in accessing informal network and unacceptable staff behaviors were observed the most by participants, then gender discrimination, inter-women competition/queen bee syndrome and other factors (e.g. nepotism, pressures from unions) were found as the most common glass ceiling barriers. Additionally participants made various recommendations, which were particularly for women, to overcome glass ceiling barriers. The results would be beneficial for practitioners and future research.
