Örgütsel sessizliğin nedenleri: Kamu hastaneleri çalışanları üzerine bir araştırma

Abstract

Bu çalışma, sağlık hizmet sunumunda önemli bir role sahip olan sağlık çalışanlarının örgüt içinde sessiz kalma nedenlerini araştırmak, sessiz kalma nedenlerinin katılımcıların tanımlayıcı özelliklerine göre farklılaşıp farklılaşmadığını ortaya koymak ve sessizlik nedenleri arasındaki ilişkiyi belirlemek amacıyla yapılmıştır. Araştırmanın verileri, Trabzon ilinde bulunan üç kamu hastanesinde çalışan 481 sağlık çalışanına uygulanan anket yoluyla toplanmıştır. Çalışmada, sağlık çalışanlarının örgütsel sessizlik nedenlerini ölçmek için Çakıcı (2008)’nın “Örgütsel Sessizlik Nedenleri” anketi kullanılmıştır. Araştırmanın sonuçlarına göre, sağlık çalışanlarının en çok “yönetsel ve örgütsel” nedenlerden dolayı sessiz kaldıkları saptanmıştır. Ayrıca cinsiyet, yaş ve meslek değişkenlerinin çalışanların sessizlik nedenleri üzerinde istatistiksel olarak anlamlı farklılıklar oluşturduğu belirlenmiştir. Bu sonuçlardan yola çıkarak, sağlık kurumları yöneticilerine; çalışanlarda güven ortamı oluşturarak, çalışanların katılımını artırarak ve iletişim yapısının açık olduğu bir kurum kültürü oluşturarak sessizliğin yönetsel ve örgütsel nedenlerini ortadan kaldırmaları önerilebilir.

The aim of this study is to investigate the causes of organizational silence of health professionals which plays an important role in health care delivery, to expose differentiates of this causes according to the descriptive characteristics and to evaluate the relationship between dimensions of silence reasons. The data was collected through a survey that was administrated to 481 health employees in three public hospitals in Trabzon. In the study, to measure reasons for organizational silence, “The Causes of Organizational Silence” questionnaire which was developed by Cakici (2008) was used. According to results, it is found that health professionals most showsilent behavior because of "managerial and organizational reasons". In addition, gender, age and occupational variables constitute a significant difference onthe reasons for the silence of the employees. Based on these results, it is suggested to the health care administrators that eliminate administrative and organizational reasons of the silence by creating a safe environment for the employees, increasing the involvement of employees and creating a corporate culture where open communication structure.
