Abstract

Hensikt: Hensikten med denne studien er å utforske hvilke erfaringer faktorer av betydning avdelingssykepleiere har knyttet til å beholde sykepleiere i kommunal hjemmesykepleie i Norge. Teoretisk rammeverk: Denne studien har en filosofisk hermeneutisk tilnærming og er inspirert av ledelsesperspektivet «transformasjonsledelse». Metode: Problemstillingen er utforsket med et deskriptivt og fortolkende design gjennom en kvalitativ metode. Det er gjennomført individuelle semistrukturerte intervjuer med seks avdelingssykepleiere fra kommunal hjemmesykepleie i Norge. Dataanalysen er gjennomført etter Malteruds systematisk tekstkondensering. Resultater: Resultatene viser at avdelingssykepleieren er bevisst på sin rolle som sykepleiefaglig leder. Avdelingssykepleieren bruker aktivt egen erfaring som sykepleier knyttet til å veilede og skape et faglig sterkt arbeidsmiljø med fokus på samarbeid og trygghet. For å kunne skape et faglig sterkt arbeidsmiljø erfarer avdelingssykepleieren at nok sykepleiefaglig bemanning er en utfordring. Avdelingssykepleierne erfarer at det å være til stede og tilgjengelige i avdeling ved å alltid ha en «åpen dør» er faktorer knyttet til at sykepleiere blir værende. Avdelingssykepleiere er opptatt av å se og anerkjenne den enkelte for arbeidet de gjør, herunder kompetanse og faglig utvikling. Lønn erfarer avdelingssykepleiere at de har liten påvirkning på og at de gjerne skulle hatt andre goder som bolig eller muligheten til trening å tilby sykepleieren for å beholde de. Resultatene viser at avdelingssykepleieren erfarer at det er vanskelig å få nok kvalifiserte søkere ved utlysning av sykepleierstillinger. De erfarer hjemmesykepleien som en krevende arbeidsplass der det er behov for en særegen kompetanse, men også at det er en arbeidsplass som gir høy grad av selvstendighet og læring. Konklusjon: Studien viser at avdelingssykepleier spiller en viktig rolle knyttet til å beholde sykepleiere. Ved å bruke komponenter i transformasjonsledelse og samtidig sette søkelys på faglig utvikling og kompetanse bidrar det til et godt og trygt arbeidsmiljø som gjør at sykepleiere ønsker å bli værende. Background: The purpose of this study is to explore the factors of importance that a ward nurse has associated with retaining employees in municipal home nursing in Norway. Aim: This study has a philosophical hermeneutic approach and is inspired by the management theory transformational leadership. Method: The topic in question is explored with a descriptive and interpretive design through qualitative method. Individual interviews with six ward nurses from community home care nursing in Norway were conducted. The data analysis was carried out according to Malterud’s systematic text condensation. Results: The results show that the ward nurses was aware of their role as leaders. They actively used their own experience as nurses to guide and create a professionally strong work environment, focusing on cooperation and safety. Sufficient staffing was highlighted as a general challenge. The ward nurses were concerned with being present and available by always having an “open door”. The ward nurses experienced that competence and professional development were significant factors related to retaining nurses. They were also concerned with seeing and recognizing each individual for the work they did. According to the ward nurses, payment is something they have little influence on and that they wished they had other benefits to offer, such as housing or training facilities. They also experienced that it was difficult to get enough qualified applicants when announcing nurse positions, as home care nursing is a demanding workplace. Conclusion: The study shows that the supervising nurses play an important role in retaining nurses. By using components in transformational leadership, and at the same time focusing on professional development and competence, the leader contributes to a good and safe work environment that makes nurses want to stay.
