Impacto del teletrabajo sobre el compromiso organizacional

Abstract

Debido al considerable aumento de acuerdos alternativos de teletrabajo en los últimos años, este trabajo tiene el fin de estudiar el impacto que el trabajo a distancia ocasiona sobre el compromiso organizativo. Se realizó una búsqueda bibliográfica en una base de datos científica y se obtuvo un total de 23 artículos. Una vez analizados, se concluye que el teletrabajo puede tener efectos positivos sobre el compromiso organizativo si se tienen en cuenta algunos aspectos como ofrecer a los empleados la posibilidad de elegir desde dónde trabajar, aportarles medios tecnológicos de calidad, destinar dos días a la semana al teletrabajo y que los empleados sean jóvenes y posean grandes demandas laborales y familiares. Además, el teletrabajo limita las interacciones entre los compañeros de trabajo, siendo el compromiso afectivo el que resulta más afectado y pudiendo ocasionar aislamiento psicológico o físico en el trabajador. Finalmente, el agotamiento laboral actúa como mediador en la relación entre el teletrabajo y el compromiso organizativo.

Due to the considerable increase of alternative telecommuting arrangements in recent years, this work aims to study the impact of telecommuting on organizational commitment. A total of 23 articles were obtained through a bibliographic search of one scientific database. Once they were analysed, it is concluded that teleworking can have positive effects on organizational commitment if some aspects are considered, such as offering employees the possibility of choosing where to work from, providing them with quality technological resources, allocating two days a week to teleworking and that employees are young and have high work and family demands. In addition, teleworking limits interactions between coworkers, being the affective commitment the most affected, which may cause psychological or physical isolation in the worker. Finally, labor exhaustion acts as a mediator in the relationship between telework and organizational commitment.
