La inteligencia Emocional y el comportamiento creativo e innovador de los empleados del sector terciario en las PYMES de España.

Abstract

Esta tesis desarrolla un nuevo enfoque para comprender mejor el proceso creativo organizacional de la Pequeña y Mediana empresa (PYMEs). En concreto, se centra en el Comportamiento Creativo e Innovador de los empleados, como piedra angular, sobre la cual, las PYMEs deben desarrollar su capacidad de innovación para ser más competitivas. Desde un punto de visto teórico, contribuye significativamente validando un nuevo marco conceptual donde: La Inteligencia Emocional del Individuo tiene un efecto directo y positivo en su Comportamiento Creativo e Innovador; La Autoeficacia laboral y el Engagement ejercen un importante efecto mediador en dicha relación; Y finalmente, se ha demostrado que el Liderazgo, el Clima y la Cultura organizacional son los factores que más influyen en el Comportamiento Creativo e Innovador de los empleados de las PYMEs del Sector Terciario (Privado) en España. Desde un punto de visto práctico, los resultados de este estudio ayudarán a las PYMEs a innovar, identificando aspectos que deben fomentar y desarrollar para mejorar la creatividad organizacional y, por tanto, su competitividad. ABSTRAC This thesis develops a new approach to understanding the organizational creativity process of Small and Medium Enterprises (SMEs). Specifically, it focuses on the Creative and Innovative Behavior of employees, as a cornerstone, on which SMEs must develop their innovation capacity to be more competitive. From a theoretical point of view, it contributes significantly by validating a new conceptual framework in which: The Emotional Intelligence of the Individual has a direct and positive effect on its Creative and Innovative Behavior; Work self-efficacy and Engagement have an important mediating effect on this relationship; Finally, it has been demonstrated that Leadership, Organizational Climate and Culture are the most influential factors in the Creative and Innovative Behavior of SME employees in the Tertiary Sector (Private) in Spain. From a practical point of view, the results of this study will help SMEs to innovate, identifying aspects that should be encouraged and developed to improve organizational creativity and, therefore, their competitiveness.
