Abstract

[ES] El objetivo de este artículo es presentar evidencias empíricas sobre dos cuestiones aún abiertas en la investigación sobre el compromiso organizativo: la existencia de varios tipos de compromiso de continuidad, y la existencia de relaciones no lineales entre el compromiso, ciertos comportamientos organizativos y algunos indicadores clásicos de éstos como la intención de abandonar la organización. Para ello, se ha llevado a cabo un estudio empírico en el que participaron 241 informantes, que permitió testear las hipótesis mediante el uso de regresión lineal jerárquica.

[EN] The aim of this article is to provide empirical evidence on two questions belonging to the research agenda of organizational commitment research: the possible existence of several facets of continuance commitment, and of non-linear relationships between organizational commitment and various organizational behaviors and their predictors, such as turnover and intention to leave the organization. An empirical research through a survey with 241 respondents has been carried out, and hypotheses have been tested through hierarchic linear regression.

The results obtained confirm the relationship between affective commitment and intention to leave found in previous research, and the existence of two distinct components of continuance commitment. There have not been found non-linear relationships between organizational commitment and the intention to leave the organization. One of the most important managerial implications of this research is that in order to reduce turnover, human resource managers should foster affective and continuance organizational commitment among the employees.

Los resultados obtenidos confirman las relaciones entre compromiso afectivo e intención de abandonar previstas en la literatura, así como la existencia de dos componentes diferenciadas de compromiso de continuidad, y descartan la existencia de relaciones no lineales entre las dimensiones del compromiso y la intención de abandonar la organización. De los resultados del estudio se deduce que para reducir la rotación, los gestores de recursos humanos deben fomentar el desarrollo de compromiso afectivo y de continuidad en los empleados.
