Abstract

Introducción: La situación demográfica y económica Europea, con la consecuente prolongación de la vida laboral, plantea la necesidad de desarrollar estratégias que permitan, a los trabajadores mayores, conservar la capacidad de trabajo, con salud y bienestar. Objetivos de investigación: - Identificar, empíricamente, en contextos laborales específicos, los factores que, desde la percepción de los trabajadores mayores, estan relacionados con el bienestar y la intención de continuar laboralmente activos. - Establecer un modelo explicativo del bienestar de los trabajadores de mayor edad que permita entender y explicar las intenciones de continuar laboralmente activos hasta la edad de jubilación o la decisión de retirarse anticipadamente. - Proponer pautas bàsicas para la promoción de la salud y el bienestar de los trabajadores mayores, en base al modelo propuesto. Método: Realización de grupos focales. 137 trabajadores repartidos en 13 grupos y 27 informantes clave, repartidos en 3 grupos. El tamaño de los grupos osciló entre 7 y 10 personas. Resultados y discusión: El bienestar laboral, desde el punto de vista de los trabajadores mayores, se relaciona con procesos de cambio que influyen en el sentido otorgado al trabajo, en la viviencia del rol laboral y en las preocupaciones relacionadas con el trabajo y la salud. La capacidad de respuesta adaptativa depende de la percepción de la existencia de recursos para hacer frente a las nuevas demandas que se producen, tanto en el contexto social como en el propio entorno de trabajo y personal de los trabajadores. Ante la actual necesidad de prolongación de la vida laboral activa, se constata la necesidad y la posibilidad de realizar actuaciones que permitan mejorar la salud y el bienestar de los trabajadores de mayor edad. Estas actuaciones deben permitir una adaptación saludable ante: -Los cambios organizativos: adecuación de la organización y procesos del trabajo a necesidades específicas de los trabajadores de mayor edad, participación de los trabajadores de mayor edad en la toma de decisiones sobre la gestión de los factores organizativos en relación a la edad, reconocimiento de su contribución y experiencia, relaciones intergeneracionales y funcionamiento y clima de los equipos de trabajo. - Los cambios personales: físicos y cognitivos, cambios en intereses y prioridades, vivencia de la experiencia y preocupaciones relacionadas con el trabajo y la salud. - Los cambios familiares: Situación laboral de la pareja, atención a familiares dependientes y situación económica. El diseño de las intervenciones debe contemplar la integración en la estructura y los procesos específicos de cada organización y desarrollarse a través de la actuación habitual en salud laboral, formación, políticas de apoyo y reconocimiento y gestión de la diversidad generacional.

Introduction: The demographic and economic situation in Europe and the subsequent extension of active working life, lays out the need of developing new strategies that allow ageing workers to keep their work ability on a wellbeing basis. Research objectives: - To identify -using empirical facts on specific workplaces- the factors related to workers’ wellbeing and their will to continue active. - To set up an explicative model of ageing workers’ wellbeing that allows to understand and explain the will to continue active until retirement in front of the decision of an early retirement. - To put forward basic patterns for health and wellbeing promotion for ageing workers based on the suggested model. Method: Focus groups execution. 137 ageing workers assigned to 13 different groups, plus 27 key informers assigned to 3 different groups. The groups’ range was amongst 7 and 10 people. Results and discussion: Workplace wellbeing, as seen from the ageing workers’ point of view, is related to change processes that influence the meaning of work,the understanding of one’s labour role and the concern related to one’s work and health. The ability of adaptative answer depends on the perception of the resources to face new challenges, which are generated on the social context as well as on the personal and professional environment. Given the current need of active life extension, it has been stated the need and the possibility to develop actions that allow us to improve ageing workers’ health and wellbeing. This actions must allow a healthy adaptation on: - Organizational changes: adaptation of the organization and work processes based on the specific needs of ageing workers, participation of ageing workers on the decision making about the organizational factors related to age, acknowledgement of their contribution and expertise, intergenerational relationships and workteams operation and climate. - Personal changes: phisical and cognitive, changes on interests and priorities, experience of working life and concern related to the job and health. - Family changes: Partner’s job situation, care of dependant relatives and economic situation. The development of new interventions must consider its integration on the structure and specific processes of any organization. It must also be developed through usual actions on occupational health, training, suport and reward policies, and generational management.
