Abstract

In recent years, hospital organizations have evolved both from the human and technological aspects. At the same time, the demands affecting contemporary society in general have also reached hospital organizations in particular bringing various implications in the administration of nursing services. Thus, the head nurses in the hospital sphere have become liable for the quality of their performance while superintending teams of nurses, especially regarding the quality of nursing care. Overcoming the difficulties which systematically assail them is a constant challenge and their response hones their leadership capabilities. Being aware head nurse’s leadership characteristics and abilities are considered a key element to subordinates motivation and consequently care given quality; this study aimed at learning favourable and unfavourable motivation points related to an effective leadership performance. The matter of leadership is broached via a small historical detailed description of the concept, followed by the distinction according to the concept of management, power, influence and authority. Then, attention is focused on leadership and motivation from various theoretical perspectives and finally is established the relationship between leadership and motivation presenting national and international studies results within this scope. This is a non-experimental, descriptive study, developed according to a mixed approach (quantitative and qualitative), whose aim is to appraise head nurse’s leadership characteristics, which at hospital level, encourage a high degree of subordinates’ motivation. Data were collected through a survey and a semi-structured interview, and analysed through content analysis and descriptive statistics. Results showed that leadership efficiency of the head nurse increases with the establishment of goals; the definition of performance levels; the respect for the feelings and ideas of subordinates; joint decision-making; and openmindedness. Also concluded was that subordinate nurses feel more motivated when their superiors have personality traits showing team leadership; value interpersonal relationships; provide the nurse team with specific orientations; and show consideration regarding their subordinates’ well-being.

oNos últimos anos as organizações hospitalares têm vindo a evoluir quer em aspectos humanos, quer tecnológicos. Simultaneamente, o cenário de exigências que afecta a sociedade contemporânea, em geral, também alcançou as organizações hospitalares em particular, com implicações na administração dos serviços de enfermagem. Assim, os enfermeiros-chefes da área hospitalar começam a ser responsabilizados pela qualidade das suas funções enquanto líderes de equipas de enfermagem, nomeadamente no que respeita à qualidade de prestação dos cuidados. Ultrapassar as adversidades que sistematicamente lhes são colocadas é um desafio constante, cuja resposta passará pelo aperfeiçoamento das suas capacidades e condutas de liderança. Reconhecida que é a importância da motivação no sucesso da liderança do enfermeiro chefe e na qualidade dos cuidados prestados, o conhecimento dos factores susceptíveis de aumentar o grau de motivação dos enfermeiros subordinados, poderá permitir ao enfermeiro chefe desenvolver estratégias de motivação adequadas. Neste estudo, a abordagem ao tema da liderança inicia-se com uma pequena resenha histórica do conceito, fazendo-se posteriormente, a distinção face ao conceito de gestão, poder, influência e autoridade. Seguidamente, faz-se o enfoque da liderança e da motivação sob várias perspectivas teóricas e estabelece-se a relação entre liderança e motivação por meio da apresentação de resultados de estudos nacionais e internacionais neste âmbito Os dados foram colhidos através de questionários e entrevistas semiestruturadas e submetidos à análise de conteúdo e à estatística descritiva. Os resultados mostram que a eficácia da liderança do enfermeiro chefe aumenta com o estabelecimento de metas; com a definição de níveis de desempenho; com o respeito pelas ideias e sentimentos dos subordinados; com a tomada de decisões conjuntas e com o enfoque no espírito visionário. Evidenciou-se ainda que os enfermeiros subordinados se sentem mais motivados para o trabalho quando os seus chefes possuem traços de personalidade favorecedores da liderança da equipa; quando valorizam as relações interpessoais; quando facultam orientações e quando se preocupam com o bem-estar dos subordinados.
