Fatores motivadores e higiénicos da satisfação/motivação no trabalho

Abstract

Neste trabalho pretende-se compreender se o modelo de motivação-higiene de Frederick Herzberg explica a motivação dos colaboradores na Escola Superior de Tecnologia e Gestão de Águeda e na Matcerâmica e se os fatores motivadores e higiénicos são contingentes de variáveis como o género, a antiguidade e o nível de escolaridade. Verifica-se que o fator reconhecimento parece contrariar a teoria de Herzberg, pois contribui mais para a desmotivação dos colaboradores do que para a motivação. Também o fator conciliação no trabalho/vida pessoal contradiz a teoria, pois contribui mais significativamente para a motivação no trabalho do que desmotivação. Conclui-se também que uma das críticas que foi feita a Herzberg, no que diz respeito, à dualidade de fatores, também aqui se aplica, aos seguintes fatores: o trabalho em si, o clima social da organização/relações interpessoais e a compensação/segurança no trabalho. Contudo, fatores como o sentido de realização, possibilidade de progressão e desenvolvimento pessoal, a política e administração da empresa, a supervisão técnica e as condições de trabalho estão de acordo com a teoria. Por fim conclui-se que não existe contingência entre géneros, escolaridade e antiguidade para a globalidade de fatores. No entanto, existem algumas diferenças entre fatores pontuais, que estão relacionados com a experiência e vivências de cada individuo que não pode ser generalizada a todo o grupo. Concluímos também a partir da análise feita, que o modelo da teoria bifactorial de Herzberg não se aplica por inteiro, a motivação dos colaboradores da Escola Superior de Tecnologia e Gestão de Águeda e da Matcerâmica.

This dissertation aims to understand if Frederick Herzberg’s motivation/hygiene model explains the motivation of employees of the School of Technology and Management at Agueda and Matceramica and if the motivator and hygiene factors are contingent upon variables such as gender, seniority and schooling. It appears that the recognition factor seems to contradict the theory of Herzberg, as it contributes more to the demotivation of employees than motivation. Also, reconciling work/life factor contradicts the theory, as it contributes more significantly to workplace motivation than demotivation. One of the criticisms aimed at Herzberg, with respect to the two-factor theory, apply to the following factors: work itself, social climate of the organization/interpersonal relations and compensation/security at work. However, factors such as: sense of achievement, possibility of progression and personal development, politics and business administration, technical supervision and working conditions are in agreement with the theory. In conclusion, contingency between genders, education level and tenure do not globally exist in the factors. However, some differences exist between factors that are related to the experience of each individual that cannot be generalized to an entire group. From the completed analysis, Herzberg's bi-factorial theory does not apply in full upon the motivation of employees of the School of Technology and Management at Agueda and Matceramica.
