Abstract

Cuando la recompensa percibida es mayor que el esfuerzo realizado la satisfacción laboral aumenta. Este estudio se ha centrado en medir estas relaciones y en ver cómo afecta el esfuerzo y las recompensas percibidas en la satisfacción laboral. Para ello, se ha recurrido a un análisis cuantitativo basado en el modelo del desequilibrio entre Esfuerzo-Recompensa de Siegrist, con datos obtenidos a través de un cuestionario para poder medir estas variables y observar su capacidad predictora. Se ha confirmado que la recompensa es un factor clave en términos de satisfacción y que por el contrario, el esfuerzo percibido no ha sido determinante para medir la satisfacción laboral. La recompensa ha sido la variable clave a la hora de explicar variaciones en la endógena. Una vez introducida esta variable en el modelo, el coeficiente de determinación: R cuadrado ha aumentado. La recompensa explica el 40% de las variaciones en la satisfacción de los empleados. Dentro de la recompensa, las variables más importantes son la participación del empleado en la compañía y el sistema retributivo.

Quan la recompensa percebuda és major que l'esforç realitzat la satisfacció laboral augmenta. Aquest estudi s'ha centrat en mesurar aquestes relacions i a veure com afecta l'esforç i les recompenses percebudes en la satisfacció laboral. Per a això, s'ha recorregut a una anàlisi quantitativa basada en el model del desequilibri entre Esforç-recompensa de Siegrist, amb dades obtingudes a través d'un qüestionari per a poder mesurar aquestes variables i observar la seva capacitat predictora. S'ha confirmat que la recompensa és un factor clau en termes de satisfacció i que per contra, l'esforç percebut no ha estat determinant per a mesurar la satisfacció laboral. La recompensa ha estat la variable clau a l'hora d'explicar variacions en l'endògena. Una vegada introduïda aquesta variable en el model, el coeficient de determinació: R quadrat ha augmentat. La recompensa explica el 40% de les variacions en la satisfacció dels empleats. Dins de la recompensa, les variables més importants són la participació de l'empleat en la companyia i el sistema retributiu.

When the reward is greater than the effort made, job satisfaction increases. This study has been focused on the measure of relationships and the way of seeing the effort and perceived rewards in job satisfaction. For this reason, a quantitative analysis based on the Siegrist Reward-Reward imbalance model has been used, with data through a questionnaire to measure these variables and observe their prediction capacity. It has been confirmed that reward is a key factor in terms of satisfaction in contrast to effort that has not been a determining factor in measuring job satisfaction. The reward has been the key item when explaining variations in dependent variable. Once this variable was introduced at the model, the coefficient of determination: R squared has increased. The reward explains 40% of the variations in employee satisfaction. The most important components of the reward have been the employee's participation in the company and the retributive system.
