Abstract

O compromisso dos colaboradores é um constructo central e o atual contexto acresce interesse e pertinência ao tema. O compromisso organizacional corresponde ao sentimento de pertença e identificação com a empresa e considera-se que está positivamente relacionado com comportamentos de cidadania organizacional e negativamente relacionado com as intenções de turnover. Pretende-se estudar estes constructos e as suas relações nos colaboradores duma organização que presta serviços de outsourcing. A nível metodológico, implementou-se um questionário a colaboradores da GCompany. Para tal criaram-se três modelos distintos para analisar os dados recolhidos. Os resultados obtidos permitiram-nos confirmar a hipótese de que o compromisso afetivo e normativo se relacionam negativamente com as intenções de turnover, não confirmando, a hipótese de que o compromisso instrumental tenha uma relação negativa com as intenções de turnover. Os resultados obtidos permitiram-nos confirmar a hipótese de que o compromisso normativo se relaciona positivamente e o compromisso instrumental se relaciona negativamente com os comportamentos de cidadania organizacional. Não se confirma a hipótese do compromisso afetivo se relacionar positivamente com estes comportamentos. No outsourcing confirma-se a hipótese de que quanto maior o tempo passado no cliente menores os comportamentos de cidadania organizacional e verifica-se a hipótese de que quanto maior o tempo passado no cliente menor o compromisso afetivo e o compromisso normativo. Não se confirma a hipótese de que quanto maior o tempo passado no cliente maiores as intenções de turnover e também não se confirma a hipótese de que quanto maior o tempo passado no cliente maior o compromisso instrumental.

The commitment is a central construct and the present context adds interest and relevance to the theme. The organizational commitment corresponds to the sense of belonging and identification with the company and it is considered that is positively related to organizational citizenship behaviors and negatively related to turnover intentions. We study these constructs and their relationships on employees of an organization that provides outsourcing services. Methodologically, we implement a questionnaire to employees of GCompany. For that we have created three distinct models that allow us to analyze the collected data. Our results confirm the hypothesis of affective and normative commitment begin negatively related to turnover intentions, however we were not able to confirm a negative relationship of instrumental commitment with turnover intentions. Confirming our hypothesis, normative commitment relates positively and instrumental commitment relates negatively with organizational citizenship behaviors. We have not been able to confirm the hypothesis of a positive relationship between affective commitment and organizational citizenship behaviors. Relative to outsourcing our results have confirmed that the greater the time spent working at the customer the lower the frequency of organizational citizenship behaviors and our results, also, confirm the hypothesis that the longer the time spent at the client the lower the affective commitment and the normative commitment are. Finally, we were not able to confirm that the greater the time spent working at the customer was associated with higher turnover intentions, and we could not confirm that the greater time spent at the costumer the greater the instrumental commitment.
