Abstract

Diversos estudos exploraram a ligação entre a diversidade cultural e o desempenho das equipas, contudo, os resultados são mistos e frequentemente contraditórios. Simultaneamente, o teletrabalho e o trabalho remoto ganharam progressiva popularidade e interesse, para investigadores e profissionais, representando uma mudança fundamental no modo de trabalhar e fazer negócios. Também estes estudos têm produzido resultados inconsistentes relativamente aos impactos do trabalho virtual na performance inovadora. Assim, embora sejam temáticas amplamente discutidas, ainda existem lacunas na literatura, nomeadamente sobre a influência que o ambiente virtual no trabalho colaborativo poderá ter na relação entre os fatores que explicam a relação entre a diversidade cultural e a performance inovadora das equipas de desenvolvimento de novos produtos. A presente investigação tem como objetivo aferir o impacto da virtualidade do trabalho colaborativo nas equipas culturalmente diversas. Com base na revisão da literatura, propusemos um modelo conceptual. As hipóteses deste modelo foram testadas numa amostra de membros de equipas de inovação e desenvolvimento de novos produtos em Portugal, através de um questionário online. O modelo conceptual foi, então, estimado e as hipóteses foram submetidas a testes por meio de equações estruturais utilizando o método de mínimos quadrados parciais. Os resultados deste estudo mostraram: (1) que o efeito positivo da diversidade cultural na performance inovadora destas equipas, é essencialmente explicado pelo efeito positivo que tem na criatividade e (2) que a virtualidade no trabalho colaborativo afeta apenas a relação entre diversidade cultural e criatividade, com as equipas que mais se reúnem virtualmente a terem o impacto da diversidade cultural na criatividade significativamente reduzido. Estes resultados fornecem evidências empíricas que enriquecem não só a literatura sobre a criatividade e a inovação e os seus antecedentes, como também o conhecimento dos profissionais que trabalhem colaborativamente com pessoas de diferentes culturas/nacionalidades e em que o trabalho em ambiente virtual seja uma realidade e/ou uma opção.

Several studies have explored the link between cultural diversity and team performance, however, the results are mixed and often contradictory. Simultaneously, telecommuting and remote work have gained progressive popularity and interest among researchers and professionals, representing a fundamental shift in the way of working and doing business. These studies have also produced inconsistent results regarding the impact of virtual work on innovative performance. Therefore, while these topics are widely discussed, there are still gaps in the literature, particularly concerning the influence that the virtual work environment may have on the relationship between factors explaining the connection between cultural diversity and the innovative performance of new product development teams. The present research aims to assess the impact of the virtual nature of collaborative work on culturally diverse teams. Based on the literature review, we have proposed a conceptual model. The hypotheses of this model were tested on a sample of innovation and new product development team members in Portugal through an online questionnaire. Subsequently, the conceptual model was estimated and the hypothesis were tested using structural equations with partial least squares. The results of this study have shown: (1) that the positive effect of cultural diversity on the innovative performance of these teams is primarily explained by its positive impact on creativity, and (2) that virtual collaboration only affects the relationship between cultural diversity and creativity, with teams that meet virtually more frequently experiencing a significantly reduced impact of cultural diversity on creativity. These findings provide empirical evidence that enriches not only the literature on creativity, innovation, and their antecedents but also the knowledge of professionals who collaborate with people from different cultures/nationalities, especially in an environment where virtual work is a reality and/or an option.
