Abstract

O presente estudo procura analisar o bem-estar mental e engagement de Pessoas com Diversidade Funcional (PDF) no contexto organizacional Português, assim como as suas variáveis antecedentes. Considerou-se relevante a perceção das atitudes dos colegas de trabalho, bem como a personalidade de cada indivíduo, especificamente em termos do lócus de controle interno e externo. A amostra é composta por 97 PDF, das quais 55 são mulheres e 42 homens, com idades compreendidas entre os 18 e os 65 anos. Para medir as variáveis em estudo utilizaram-se escalas previamente validadas, à exceção da perceção das atitudes dos colegas, para a qual se adaptaram itens de diversos trabalhos anteriores. Através da análise fatorial, verificou-se que estes itens se podiam agrupar em três dimensões: perceção de atitudes positivas, perceção de atitudes negativas, e perceção de sentimento de obrigação. No que se refere ao bem-estar mental e engagement, foi possível constatar que as médias não assumem valores muito preocupantes, contudo, existe a necessidade de a situação ser melhorada. Em termos de diferenças entre grupos, verificou-se que PDF do género feminino e as que estão há menos tempo na organização têm uma perceção mais elevada de atitudes negativas. Em contraste, as PDF com níveis de habilitações académicas mais elevadas têm uma perceção mais elevada de atitudes positivas, uma perceção mais baixa de atitudes negativas, assim como uma média mais elevada de engagement no local de trabalho. No que diz respeito à relação entre variáveis, os resultados indicam que o bem-estar mental está positivamente associado à perceção de atitudes positivas e ao lócus de controle interno, e negativamente associado à perceção de atitudes negativas e à perceção de sentimentos de obrigação. O engagement está positivamente associado ao lócus de controle interno e negativamente associado à perceção de atitudes negativas. As atitudes dos colegas e o lócus de controle interno explicam 58,4% da variância do bem-estar mental e 35,1% da variância do engagement.

This study aims to analyze the mental well-being and engagement of People with Functional Diversity (PFD) in the Portuguese organizational context, as well as the antecedent variables. The perception of co-workers' attitudes was considered relevant, as well as the personality of each individual, specifically in terms of internal and external locus of control. The sample is made up of 97 PFDs, of whom 55 are women and 42 men, aged between 18 and 65. Previously validated scales were used to measure the variables under study, with the exception of the perception of colleagues' attitudes, for which items from several studies were adapted. Through factor analysis, it was concluded that these items could be grouped into three dimensions: perception of positive attitudes, perception of negative attitudes, and perception of feelings of obligation. Regarding the mental well-being and engagement, it was found that the mean scores are not very concerning; however, there is a need for improvement. In terms of differences between groups, it was found that female PFDs and those with lower seniority in the organization have a higher perception of negative attitudes. In contrast, PFDs with higher levels of education have a higher perception of positive attitudes, a lower perception of negative attitudes, as well as higher average of workplace engagement. With regard to the relationship between variables, the results indicate that mental wellbeing is positively associated with perception of positive attitudes and internal locus of control, and negatively associated with perception of negative attitudes and perception of feelings of obligation. Engagement is positively associated with internal locus of control and negatively associated with perception of negative attitudes. Colleagues' attitudes and internal locus of control explain 58.4% of the variance in mental well-being and 35.1% of the variance in engagement.
