A Influência do Contrato Psicológico no Comprometimento Organizacional

Abstract

Num cenário organizacional marcado pela globalização, pela internacionalização dos mercados e por constantes transformações económicas, políticas e sociais, as organizações enfrentam desafios crescentes na gestão de pessoas. O conceito de Contrato Psicológico constitui uma ferramenta analítica relevante para compreender como essas mudanças são percecionadas pelos colaboradores e de que forma influenciam as suas atitudes e comportamentos, com impacto direto ou indireto na dinâmica organizacional. Este estudo tem como objetivo analisar a relação entre o Contrato Psicológico e o Comprometimento Organizacional. O Contrato Psicológico refere-se às crenças e expectativas não formalizadas que os indivíduos desenvolvem relativamente às obrigações recíprocas entre si e a organização (Rousseau, 1989). Por sua vez, o Comprometimento Organizacional traduz-se num vínculo afetivo e cognitivo que se manifesta através da identificação, envolvimento e aceitação dos valores e objetivos organizacionais (Meyer & Allen, 1991). A investigação segue uma abordagem metodológica mista, de natureza quantitativa e qualitativa, com caráter descritivo e exploratório. A recolha de dados foi realizada através de um questionário aplicado a 321 trabalhadores e de entrevistas semiestruturadas conduzidas junto de 11 chefias, em organizações públicas e privadas do distrito de Santarém. O questionário contempla três secções: Contrato Psicológico, Comprometimento Organizacional e caracterização sociodemográfica e profissional. Os resultados obtidos evidenciam uma relação positiva entre o Contrato Psicológico e o Comprometimento Organizacional, reforçando a importância da gestão das expectativas dos colaboradores como fator estratégico para o fortalecimento dos vínculos organizacionais e para a promoção de práticas de gestão mais eficazes e sustentáveis.
