O comprometimento organizacional e os comportamentos de cidadania organizacional dos enfermeiros de um hospital privado

Abstract

Há evidências da implicação do comprometimento organizacional no absentismo, turnover, pontualidade, comportamentos de cidadania e no desempenho dos colaboradores. Parece existir uma relação entre comprometimento, competitividade e eficácia. Para que os indivíduos adotem CCO e consequentemente prestem um serviço de melhor qualidade, a relação entre o empregado e o empregador deve ser de troca social, identificação com os objetivos organizacionais e empowerment dos empregados. Os objetivos definidos para este estudo passaram por descrever o nível das dimensões do comprometimento organizacional e dos comportamentos de cidadania organizacional dos enfermeiros de um hospital privado, identificar as relações entre o comprometimento organizacional e os CCO, e verificar se as suas características sociodemográficas e profissionais se relacionam com o seu comprometimento organizacional e os seus CCO. O estudo foi quantitativo descritivocorrelacional e amostra foram todos os enfermeiros do hospital (N=87). Foi utilizado um questionário com escala de Likert baseado na escala de CO que foi traduzida e validada para o contexto português por Nascimento et al. (2008) baseado na escala proposta por Meyer & Allen (1997), e na escala de CCO desenvolvida para enfermeiros em contexto hospitalar por Gaspar & Jesuíno (2009). Os dados foram tratados através do SPSS 22.0. Os enfermeiros apresentaram baixo CO (3,97) sendo que a componente afetiva foi a mais demonstrada (4,32), seguida da calculativa (3,85) e normativa (3,69). Os CCO eram adotados moderadamente (3,90) tendo os CCO dirigidos aos indivíduos obtido maior média (3,95), seguido dos CCO dirigidos à organização (3,85). Algumas características sociodemográficas e profissionais influenciaram tanto o CO como os CCO. Encontrou-se uma relação positiva de moderada intensidade entre CCO-O e o CO afetivo e de baixa intensidade entre o CCO-O e o CO normativo.
