[ES] El trabajo aborda de forma simult?nea los efectos de la inseguridad percibida en el empleo y de la falta de compromiso con la organizaci?n sobre los comportamientos innovadores, en un ambiente de downsizing anunciado. En concreto, se analiza el caso de IBM Portugal, empresa multinacional que anunci? en Mayo de 2005 un downsizing en el conjunto de sus empresas en diversos pa?ses. La metodolog?a m?s indicada para el an?lisis de este conjunto de relaciones simult?neas ser?a la de ecuaciones estructurales, si bien, debido al numero de observaciones (101), se ha recurrido a an?lisis factoriales parciales de cada constructo y se ha construido un modelo path. Ha podido verificarse un efecto indirecto de la inseguridad sobre los comportamientos innovadores, a trav?s del grado de compromiso con la organizaci?n. Efectivamente, parece ser este compromiso el que determina directa y positivamente los comportamientos innovadores de los empleados, y el que a su vez se ve afectado por la inseguridad en el empleo originada por el downsizing. Se trata de un compromiso de tipo fundamentalmente afectivo, mientras que la inseguridad se encuentra determinada por las amenazas sobre el propio empleo y por la percepci?n de poco poder.
[EN] The work simultaneously addresses the effects of perceived job insecurity and lack of commitment to the organization on innovative behavior in an environment of downsizing announced. In particular, it examines the case of IBM Portugal, multinational company in May 2005 announced a downsizing in all its business in various countries. The most appropriate methodology for the analysis of this set of relationships would be simultaneous structural equations, although, due to the number of observations (101), has used partial factorial analysis of each construct and has built a path model. Has been tested an indirect effect of insecurity on innovative behavior, through the degree of organizational commitment. Indeed, it seems this commitment that directly and positively determines innovative behavior of employees, and which in turn is affected by job insecurity caused by the downsizing. It is a type fundamentally affective commitment, while insecurity is determined by the threats on the job itself and the perception of low power.
