O papel moderador dos modelos mentais na eficácia do trabalho em equipa

Abstract

Embora o número de investigações sobre a temática das cognições de equipa tenha vindo a aumentar, ainda existem diversas lacunas no estudo dos modelos mentais de equipa, as quais pretendemos colmatar no presente estudo. Assim o objectivo principal passa por perceber o papel moderador dos modelos mentais de relação e de tarefa na relação entre a diversidade objectiva e subjectiva na eficácia do trabalho em equipa (satisfação, intenção de permanecer em equipa e expectativa de desempenho) e ainda perceber a relação entre a precisão e a semelhança dos modelos mentais com a eficácia do trabalho em equipa. No presente estudo participaram 32 equipas de projecto em empresas de Consultoria em Tecnologias de Informação, às quais foi aplicado um questionário online sobre a eficácia do trabalho em equipa. Os resultados mostraram um efeito negativo e significativo da diversidade de habilitações nas dimensões da eficácia do trabalho em equipa, contrariamente ao esperado, e um efeito positivo e significativo da semelhança dos modelos mentais de relação na expectativa de desempenho. Ainda se observou um efeito de interacção entre a precisão dos modelos mentais de relação e a semelhança dos modelos mentais de relação na satisfação com o trabalho de equipa. No entanto, os resultados não suportaram as hipóteses de moderação dos modelos mentais na relação entre a diversidade e a eficácia. No final são apresentadas as implicações teóricas, metodológicas e práticas dos resultados e ainda as limitações encontradas ao longo do estudo e sugestões para estudos futuros.

The gaps presented in the team mental models research allow us to develop the present investigation. The main goals of this study are the evaluation of team mental model influence in relationship between diversity and effectiveness (satisfaction with the team, performance expectation and team future viability), as well as the investigation of relationship between accuracy and similarity of team mental models with effectiveness. In the present study we applied online questionnaire about the effectiveness of teamwork using 32 project teams in Consulting companies of Information Technology. The results showed a negative and significant effect of academic diversity in effectiveness, which was not expected. Moreover, the direct effect of team mental models similarity on performance expectation was positive and significant. In addition, team mental models accuracy was found to moderate the relationship between team mental model similarity and satisfaction with the team. However, the results did not allowed to support the hypothesis for the moderation effect of team mental models on the relationship between diversity and effectiveness. At the end, the results were analyzed taking into account the methodological, theoretical and practice implications on various team environment. Hence, we described limitations and suggestions for future research.
