Abstract

Recently, globalization and diversity have increased heterogeneity in organizations, making environments more complex and competitive. To survive, companies need to implement Diversity and Inclusion (D&I) strategies that value, respect, and engage employees. This study analyzes the influence of inclusive leadership on employees’ perception of inclusion and its impact on affective commitment and retention. To analyze the research model, a quantitative approach was adopted. A total of 145 anonymous questionnaires were collected from employees of a branch of a multinational company that values and promotes D&I as part of its strategic guidelines. Data were analyzed using IBM SPSS software. The results indicated that inclusive leadership is positively associated with the perception of inclusion, confirming it as a significant predictor. Additionally, the perception of inclusion remains substantial even in the absence of inclusive leadership, suggesting the influence of other factors. The perception of inclusion showed a strong positive correlation with affective commitment and employee retention, highlighting it as a significant predictor of both. The perception of inclusion partially mediates the impact of inclusive leadership on affective commitment and retention, strengthening these relationships. This study contributes to the D&I literature by providing empirical evidence on the relationship between inclusive leadership, perception of inclusion, affective commitment, and employee retention. Organizations can use these findings to develop more effective D&I policies and practices, promoting a work environment where everyone feels valued and included, improving employee satisfaction and performance, and contributing to organizational success.
