Abstract

Organisations are struggling to retain talent, which creates obstacles to acquiring competitive advantages over their competitors. The study's main objective is therefore to understand how GT measures and COA can negatively influence employees' intention to leave the organisation, i.e. decrease their intentions. The study also aims to verify the positive effect of GT measures on increasing COA. Finally, another research objective centres on whether COA mediates the relationship between GT and Turnover Intentions. To this end, a questionnaire was carried out with three scales, each of which refers to a variable, and with sociodemographic questions, making it possible to characterise the sample. The results confirmed the statements of the hypotheses tested: GT and COA are negatively related to Turnover Intentions, just as GT and COA are positively related. Lastly, the mediating role of AOC in the relationship between GT and Turnover Intentions was verified. Finally, there are theoretical implications with the aim of deepening theoretical knowledge about the variables talent management, affective organisational commitment and turnover intentions and their respective relationships. There is also a strengthening of the literature by introducing the mediating role of COA. The practical implications reveal strategies that can be used by organisations to manage their talent and thus overcome the existence of possible intentions to leave.
