Liderança humilde e prontidão dos liderados para a mudança: Explorando empiricamente efeitos diretos e indiretos

Abstract

The economic sustainability of an organization is dependent on its capacity to change and adapt to the demands of its environment. However, the implementation of change is rarely an easy process, especially when the individuals within the organization are not ready to change. The literature on the drivers of individual readiness for change, although extensive, leaves the influence that leaders have on their followers’ readiness for change relatively understudied. Although leadership is often pointed out as an important driver, empirical studies examining it are scarce. In this thesis, we explore the relationship between humble leadership and followers’ readiness for change and, based on the theory of conservation of resources, test whether that relationship is mediated by two mechanisms: the leader’s social-emotional support and the psychological capital of the followers. Two studies were carried out. An experiment based on scenarios (n=180), which supported the positive causal relationship between humble leadership and an individual’s readiness for change. And a cross-sectional study (n=251), which suggested that that relationship is indirect: humble leadership increases individual readiness for change through the increase in social-emotional support from the leader and, sequentially, the increase in followers' psychological capital; although each of the mediators, by itself, did not mediate the relationship between humble leadership and individual readiness for change. This research is novel in its study of the link between humble leadership and individual readiness for change, and offers an important contribution to the literature, as well as for those in leadership roles, to better understand how to manage their followers’ readiness for change.

A sustentabilidade económica das organizações está dependente da capacidade que estas têm de mudar para se adaptarem às exigências do seu meio. Porém, a implementação da mudança não é um processo fácil, especialmente quando os indivíduos não estão prontos para mudar. A literatura sobre os antecedentes da prontidão individual para a mudança, apesar de extensa, foca-se pouco na influência que os líderes podem ter na prontidão para a mudança dos liderados. Ainda que a liderança seja apontada como um antecedente importante, estudos empíricos são escassos. Nesta investigação, exploramos a relação entre liderança humilde e prontidão dos liderados para a mudança e, com base na teoria da conservação dos recursos, testamos se essa relação é mediada por dois mecanismos: o suporte social-emocional do líder e o capital psicológico dos liderados. Dois estudos foram realizados. Primeiro, um experimento baseado em cenários (n=180), sustenta a relação causal positiva entre a liderança humilde e a prontidão individual para a mudança. Segundo (n=251), um estudo de corte transversal sugere que essa relação é indireta: a liderança humilde aumenta a prontidão individual para a mudança através do aumento do suporte social-emocional do líder e, sequencialmente, do capital psicológico dos liderados, embora tenha-se verificado também que cada um dos mediadores, por si só, não medeiam a relação entre liderança humilde e prontidão individual para a mudança. Esta investigação, sendo pioneira no estudo da relação entre liderança humilde e prontidão individual para a mudança, oferece uma importante contribuição para a literatura e para que indivíduos em cargos de liderança compreendam como podem gerir a prontidão dos seus liderados para a mudança.
