Influência do clima ético nos comportamentos de cidadania organizacional

Abstract

The present study analyses how three ethical climates (EC) explain four Organizational Citizenship Behaviors (OCB). Additionally, was analysed the mediator effect of the Organizational Commitment on the relationship between EC-OCB. A sample comprising 65 subordinate-supervisor dyads was collected. Each subordinate described his/her perception of ethical climates and their supervisors reported the OCB. The findings suggest that ethical climate influences OCB, particulary the benevolent climate is positively associated to interpersonal harmony behaviors and the egoist climate is negatively associated to interpersonal harmony and organizational identification behaviors. The results also suggest that the organizational commitment mediates the relationship between the ethical climate with OCB, particulary the relation between egoist climate perception and organizational identification behaviors. The implications of the study are discussed.

O presente estudo analisa as relações entre três Climas Éticos (CE) e quatro Comportamentos de Cidadania Organizacional (CCO). Adicionalmente, analisou-se o efeito mediador da Implicação Organizacional na relação entre CE-CCO. A amostra é composta por 65 díades superior-subordinado. Cada subordinado descreveu as suas percepções de climas éticos e os CCO foram relatados pela respectiva chefia. Os resultados sugerem que o clima ético influencia os CCO, nomeadamente o clima benevolente influencia positivamente os comportamentos de harmonia interpessoal e o clima egoísta influencia negativamente os comportamentos de harmonia interpessoal e de identificação com a organização. Os resultados sugerem também que a relação entre o clima ético e os CCO é mediada pela implicação organizacional, nomeadamente na relação entre o clima egoísta e os comportamentos de identificação com a organização. São discutidas as implicações do estudo.
