Abstract

O sistema de recompensas numa empresa tem, segundo literatura existente impacto sobre vários fatores nomeadamente a motivação dos colaboradores, a sua satisfação e a sua produtividade. Sendo assim o sistema de recompensas é uma importante variável dentro de uma empresa e esta tem de ser estruturada e implementada segundo vários fatores para que tenha verdadeiro impacto. Desta forma, e para esclarecimento da relação que estas variáveis têm entre si, o presente estudo analisa a influência do sistema de recompensas percebido sobre a satisfação dos colaboradores, sobre o seu bem-estar e sobre o seu desempenho organizacional percebido. Aplicou-se então um questionário elaborado através de várias referências a uma população trabalhadora independentemente do seu género, idade, antiguidade na empresa e setor. Analisando posteriormente os dados obtidos, foram verificadas as hipóteses que estabelecem uma influência positiva entre o sistema de recompensas percebido e a satisfação, o bem-estar e o desempenho organizacional percebido, sendo rejeitada a hipótese sobre a existência de diferenças entre a influência das recompensas extrínsecas e intrínsecas na satisfação. Sobre esta última hipótese, a mesma está dividida entre a importância atribuída ao tipo de recompensa e à quantidade de recompensas recebidas, verificando-se que a quantidade de recompensas recebidas, sejam elas extrínsecas ou intrínsecas influencia a satisfação enquanto o mesmo não se verifica para a importância atribuída ao tipo de recompensa. Os resultados mostraram que o sistema de recompensas percebido explica 40.4% da variância da satisfação, 7.8% da variância do bem-estar e 31.6% da variância do desempenho organizacional percebido, sendo que para esta última variável o sistema de recompensas em conjunto com a satisfação explicam 47% da sua variância. Este estudo reforça a importância da perceção do sistema de recompensas uma vez que esta é uma influência positiva em variáveis importantes como a satisfação, existindo assim a necessidade de se prosseguir a investigação nesta área.

The reward system in a company has, according to existing literature, impact on several factors such as the motivation of employees, their satisfaction and their performance. So the reward system is an important variable within a company and it has to be structured and implemented according to several factors to have real impact. In this way, and to clarify the relationship that these variables have with each other, the present study analyzes the existing influence of the perceived reward system on employee satisfaction, well being and consequently on their perceived organizational performance. A questionnaire was applied, elaborated through several references to a working population, regardless of gender, age, seniority in the company and sector. After analyzing the data obtained through the instrument, the hypotheses that establish a positive influence between the perceived reward system and the satisfaction, the wellbeing and the perceived organizational performance were verified, rejecting the hypothesis about the existence of differences between the influence of the extrinsic and intrinsic rewards in satisfaction. About this last hypothesis, is divided in two, about the importance of the type of reward and the amount of rewards received, it was verified that the amount of rewards received, whether they be extrinsic or intrinsic influence the job satisfaction but the same is not verified about the importance of the type of reward. The results show that the reward system explains 40.4% of the satisfaction variance, 7.8% of the well being variance, and 31.6% of the variance of the perceived organizational performance. For the last variable, the perception of the reward system mixed with the satisfaction explains 47% of its variance. This study reinforce the importance of the perception of the reward system once that influence is positive on important variables like satisfaction, so exists the need to proceed with the investigation in this area.
