La recherche sur le côté obscur du leadership en est encore à ses balbutiements. Nous avons contribué à cette ligne de recherche en proposant que l'aliénation au travail agisse comme un mécanisme sous-jacent par lequel le leadership aversif entraîne une réduction de la performance au travail. Nous proposons en outre que le capital psychologique agisse comme une ressource personnelle importante qui réduit les effets négatifs du leadership aversif sous forme d'aliénation du travail. Le modèle proposé tire son soutien de la théorie de la conversation sur les ressources donnée par Hobfoll (1981) qui suggère qu'une situation stressante comme un leadership aversif entraîne la perte de ressources des employés en raison du fait qu'il/elle se livre à l'aliénation du travail et montre de mauvaises performances au travail pour retenir les ressources perdues. Les personnes disposant de meilleures ressources personnelles sous forme de capital psychologique sont mieux à même de faire face au comportement aversif du leader et de les rendre capables d'éviter l'aliénation au travail. C'est une étude décalée dans le temps. Les données de la présente étude ont été recueillies auprès de 321 employés travaillant dans les organisations du secteur des services, en particulier les universités, les banques et les organisations de télécommunications, au moyen de questionnaires administrés personnellement. Les résultats ont étayé l'hypothèse de médiation et de modération. Les limites et les recherches futures ainsi que les implications théoriques et pratiques sont données à la fin.
La investigación sobre el lado oscuro del liderazgo todavía está en pañales. Hemos contribuido a esta línea de investigación al proponer que la alienación laboral actúa como un mecanismo subyacente a través del cual el liderazgo aversivo resulta en un rendimiento laboral reducido. Además, proponemos que el capital psicológico actúa como un recurso personal importante que reduce los efectos negativos del liderazgo aversivo en forma de alienación laboral. El modelo propuesto recibe su apoyo de la teoría de la conversación de los recursos dada por Hobfoll (1981), que sugiere que una situación estresante como un liderazgo aversivo resulta en la pérdida de recursos de los empleados como resultado de que él/ella se entrega a la alienación laboral y muestra un bajo rendimiento laboral para retener los recursos perdidos. Las personas con mejores recursos personales en forma de capital psicológico son más capaces de hacer frente al comportamiento aversivo del líder y hacer que puedan evitar la alienación laboral. Es un estudio con retraso. The research on the dark side of leadership is still in its infancy. We have contributed to this line of research by proposing that work alienation acts as an underlying mechanism through which aversive leadership results in reduced job performance. We further propose that psychological capital acts as an important personal resource that reduces the negative effects of aversive leadership in the form of work alienation. The proposed model gets its support from the conversation of resources theory given by Hobfoll (1981) which suggests that stressful situation like an aversive leadership results in the loss of employee resources as a result of that he/she indulges in work alienation and shows poor job performance to retain back the lost resources. People with better personal resources in the form of psychological capital are better able to cope-up with the aversive leader behavior and make them able to avoid work alienation. It is a time-lagged study. The data for the current study was collected from 321 employees working in the service sector organizations, particularly universities, banks and telecom organizations, through personally administered questionnaires. The results supported the mediation and moderation hypothesis. Limitations and future research along with theoretical and practical implications are given at the end.
